Whatever you call them, they’re crucial for success both in school and the workplace. Skills like collaboration, time management, decision-making, and perseverance are often just as important, if not more so, than technical know-how when it comes to thriving in today’s world.

In the video below, one of our students, Felipe, highlights the value of transversal competencies in his academic experience. Felipe explains how he used the networking skill to push himself to make professional connections at a student internship showcase (vernissage).

Over the course of the year, our group of teachers from the biology, psychology, multimedia and French departments worked with students in our programs, using the competencies as a framework for developing these essential skills. It wasn’t vague — it gave them clear direction on how to improve.

The continua are text-heavy and there are many skills to assess, which can feel daunting.

And that was on me. 

I was so excited to use them that I didn’t always consider what it’s like to approach them for the first time. 

We found a way to make understanding the competencies easier: we created a “Transversal Skills Starter Pack” with three key skills:

• Manage Tasks and Deadlines
• Build Positive Relationships
• Interact and Participate Effectively with Others

One student didn’t think she was good at setting goals because she rarely set goals in her classes. But when we started talking about her hobbies, she shared her strategies for improving in League of Legends, a multiplayer video game. She was a very effective goal-setter indeed!

Internship coordinators from our partner organizations frequently told us how strong our students were technically, but how much they struggled with transversal skills. 

This is exactly what the transversal competencies were designed to address.

For example, many students said they found the Build Positive Relationships continuum incredibly useful. Knowing how to initiate conversations with colleagues and form professional connections gave them a sense of purpose. They saw networking not just as a requirement, but as a valuable skill for both their professional and personal lives.

This was the first time I spent an entire 15-week term working one-on-one with students to help them identify their competency levels and push themselves further. Every conversation, like the conversation I had with Lara, was an opportunity to connect with students, learn about their interests, and help them build skills that would truly make a difference in their lives. I felt more useful than ever, and the experience was incredibly rewarding. 

I know now that I’ll never be able to go back to my old way of teaching. It can cause anxiety not knowing what is next and also not knowing how to figure it out. Creating a post-secondary plan bridges the gap between high school and that next step. College and Career Counselor, Nichole Deakins shares, “We often don’t think deeply until we start creating. Mentors can help students see what opportunities could be by inviting experts from the field, surveying mentee interests, finding resources, providing feedback of resumes and making connections as a go-between. Another mentee shares, “We created a 5-year plan and we can change it. Sometimes we older mentees talk to the younger ones to keep them accountable. We set goals. And some days, these things may be needed. Reading the room is imperative in this work. However, lack of planning and unintentional use of time can become the norm and a bad habit, devaluing and undermining the true purpose of mentoring to begin with and results in wasted opportunities for mentees. Mentors are facilitators of personal development and are the rockbed of our school. Their influence to impact culture and student growth on self-regulation, work habits, identity and purpose cannot be overstated.

If you value relationships as strongly as we do, it’s also possible to breach boundaries. It is important to know when the role of the mentor ends and the need to hand off to licensed professionals in the building begins. “Those really close mentor relationships are so valuable in the school and it can be easy for kids to want to talk to mentors because they see them everyday. When dealing with heavier things at home or school, a mentor can use that relationship to bridge the gap. The mentor can connect the student to the counselor, help build that connection, make sure they are comfortable and step back to allow an empowered relationship to solve bigger problems.”

Mentees can receive the care from each team member designed and trained for their specific and designated role.

Finally, this work is impossible to do alone. Whether it’s a personality clash, a lack of inspirational ideas, or a need for a template or resource, it’s important to reach out to other mentors for support. After all, isn’t that what we’d tell our students to do, to use their tools? We have to remember mentors are human, too. An individual mentor doesn’t have all of the answers, but if we seek support from our village, we will have plenty of answers to guide us through the mentoring journey.

Mentoring is a student-centered, transformational shift in education. A mentoring program, on the other hand, requires intentional planning and careful cultivation.

For example, establishing a community space and boundaries for how humans interact in that space is imperative for mentor groups. Norms that bolster respect, empathy, and understanding send the message to students, “this is how we do things in this community.” When those norms aren’t followed, the group seeks to restore relationships and uses affective statements rather than punishing mistakes or keeping track of wrongs.

Next, it must be clear the mentor is the champion for their mentees. In a TED Talk with over 14 million views, educator Rita Pierson says, “Every child deserves a champion- an adult who will never give up on them, who understands the power of connection, and insists that they become the best that they can possibly be.” West Ada Academy student Ashlee, 16, says, “I love my mentor. We talk, she is open. I have had study hall classes at other schools. This is nothing like them. Amber knows who I am.”

Finally, good mentors also value their mentees’ families and networks of support outside of the immediate school community. Mentors communicate on a regular basis with families to ensure collaboration. Celebrations, growth, learning opportunities, behavior, attendance are just some of the topics mentors talk about with parents and guardians. Mentors showing they care about the mentee as a human and learner while valuing their home life brings everyone together around a common goal: the development and nurturing of the mentee.

One parent said, “Mentoring is great because of the consistency of having the same person each year be my kid’s person. There is such a great relationship between the student and their mentor. They motivate them to get to school and complete their work.”

Another parent said, “Our son was having challenges and his mentor, Julie, went above and beyond to make sure he had the flexibility he needed. This is something that doesn’t happen to students, but rather by students. Early on in the mentoring process, mentor groups create a group name, a symbol or flag, a motto, a song, passwords, sections of the classroom for mentees only, and other rituals and structures that make the group feel welcoming and special.

One strategy that has been successful in community building are circles. Circles can be used in a variety of ways, such as check-ins, connecting and restorative practice. Another strategy for community building is creating activities that provoke participation like thinking prompts. Ashley is now planning on “doing a circle on self confidence, a lesson on beauty standards, and an activity for what we see as beautiful in one another as a mentor group.”

Students can co-create activities for the mentor group as well. Mentees can generate and share ideas for activities, take on entire projects for their mentor group to learn from and participate in. Creating new templates and systems can be difficult to begin with, so trying new things and gathering ideas from fellow mentors can be very helpful and saves time. One-on-one conferences can include:

• celebrating success (shout outs, growth in a competency, flipping a portfolio)
• updating mentee PLPs (Personalized Learning Profiles)
• analyzing data and student work
• setting and monitoring goals

However, nothing can replace getting clarity from the teacher offering the experience. Going together with a mentee to talk and clear up misunderstandings can go a long way in making the space safe and successful for a mentee.

Mentors also create opportunities for each mentee to be known through the Personalized Learning Profile (PLP). PLPs present the opportunity to explore one of the tenets of learner-based systems: personalization. Students explore their own passions, interests and curiosities and communicate on the PLP. They document their network of support and other key information about themselves. Mentees can put their projected graduation date into their My Progress tab and track their journey.

By creating community and analyzing data, mentors guide students on their path to success. In Part 1, we learn about why the staff at the West Ada Academies in Idaho moved to mentoring and the foundational tools they used to support their mentoring programming. Some feel absolutely seen, celebrated, and propelled toward success. For others, school can feel overwhelming and confusing. This can lead to students feeling inconsequential and isolated, especially if their life circumstances and style do not fit the traditional picture of a ‘student’. In 2015, when West Ada Academies started making the switch to a more learner-centered model, this was unfortunately the reality. Learners were falling further behind and not finding the community they needed to be successful. Mentoring functions differently than homeroom, advisory classrooms , or study halls typically seen in traditional schools. Under mentoring, students would have a time block in the day to meet with their adult in the building, called a mentor, and other mentees in their group to ensure they were seen and known. The mentor would become the first point of contact for the student to communicate to others and to champion the student toward success. The student would be a member of the mentor group with fellow mentees until they graduated. The promise of mentoring was every student would be seen and known.

Since implementing mentoring as the foundation in the West Ada Academies, it has shifted the reality of our schools.  In one room, calm and gentle music plays and students sit in chairs arranged in a circle. Amber, a fourth-year mentor, calls all to the circle. They pass a talking object around to share how their week was going. The responses are different, but mentees are willing to share and be vulnerable. Amber shares as well.

Down the hall, the students are lively and buzzing with energy. Jake, an eighth year mentor, blasts a quiz on the projector screen. Mentees are furiously guessing as the countdown clock shows less than five seconds to go.

Across the building, a mentor teaches a lesson on self-advocacy. There are one-on-one discussions between a single mentee and the mentor on progress while other students are making goals and choices of how their week will look.

It takes intentional planning, creativity, collaboration, vulnerability, and empathy. Being a great mentor is not something most teachers are trained on during their college years, district professional development, and certainly not through a quick Google search.

Author and speaker Simon Sinek discusses just how hard building relationships in the modern world of technology can be in The Millennial Question:

“Everything you want [you can have now because of] instant gratification except job satisfaction and strength of relationships. There ain’t no app for that. They are slow, meandering, uncomfortable, messy processes”

This mentoring work takes time to get right and feedback to improve. Mentors need clarity around expectations, boundaries, and resources available so each mentor feels equipped for success.

Building 21 Teacher Competencies contain a set called Mentoring that highlight the skills a teacher can grow in to be a successful mentor. Skills are broken down by level (Novice to Expert) and include:

• building and nurturing trusting and meaningful relationships with students and families
• building community and ownership in their mentor group
• helping students progress through monitoring data, intervening, and having conferences
• providing opportunities and experiences in personal development and Habits of Success and support post-secondary planning

By embracing the mentoring competencies outlined by Building 21, our mentors are equipped with the skills to nurture relationships, empower our students, and guide them toward their academic and personal growth. The mentoring competencies allow for transparent expectations across the school and grade levels, as well. This continuity helps students better understand the trajectory of their learning and helps mentors plan effectively.

Through this type of personalized mentorship, students now have a dedicated time and space to connect with their mentors and peers, fostering trust and meaningful relationships. The diverse approaches to mentoring reflect the unique needs and goals of each learner, ensuring that no student feels inconsequential or isolated in our school school year,we followed the same traditional model as most other high schools: teachers only collaborated with other teachers in the same subject area. Additionally, there was very little collective teacher efficacy because every teacher was siloed into the subject area they are certified to teach.

The 2022-2023 school year was our opportunity to break down these old systems of organizing learning and try something new. Teachers knew that transitioning from a traditional model to a competency-based model would be a heavy lift, but they didn’t know what they didn’t know. The first few months of implementation were very challenging, but teachers stuck with it. Building on this strength, our team built a support structure where every student had an assigned adult to serve as guide, called a mentor. The mentor’s primary responsibility is to help their mentees graduate.  This created a shift in the primary objective for classroom teachers because they weren’t just responsible for students successfully completing their course, they were asked to mentor and guide students through all coursework. Even though Canyon Springs started out the year with a Building 21 Framework and new expectations, teachers still had to work really hard to break out of the traditional model. Teachers were encouraged to be innovative; but they were in a position of teaching their students how to navigate the new model while they were still learning about the new model themselves. 

 After facilitating an orientation course about this transition to a competency-based model, mentors and teachers jumped right into the work of trying to figure out how to be an effective content teacher within a structure that didn’t provide the obvious structure of a traditional bell schedule. Some teachers created online websites that guided students through their course. This type of structure felt really similar to online learning for many students and they became very reluctant to make progress through their coursework. Teachers were committed to finding something that would work and this curiosity and willingness led them to question how they could provide an opportunity for students to learn and show skills assessed within the competencies. The team promoted the experience to students by being explicit about which competencies they could earn in two-sessions. Students signed up for a morning session where the social studies content would be covered and then an afternoon session to participate in the actual discussion. The topic they chose was a current world event involving women in Syria protesting for their rights. 

Dunstan said she learned a lot from that first experience. We realized from the first try that a Socratic seminar format doesn’t work for that many students, so we tried a more informal discussion around the topic of healthy relationships in which we gave every student the same amount of pennies. Every time they spoke up in the discussion, they used one of their pennies.” This helped students understand how much they needed to talk and share their thoughts to earn a competency.

Dunstan explained that the process evolved even more when they tried a modified  philosophical chair discussion protocol for their next topic of substance abuse. This process involved students sitting across from each other in two lines. They discussed with their first partner the questions posed by the teacher; then students on one side of the line moved down one to talk to a different student about a new question. This process was repeated until students had discussed every question. Dunstan credits this protocol with being the most successful for our students. She said, “This change helped students be accountable for discussing every single question. In addition, it worked better for our student population to speak one on one with a peer instead of aloud to a whole big group. It was more effective in building discussion skills in every student.”

Hommel agreed. She said, “We had great participation and conversations reached the level of complexity that we were looking for. Students were challenging each other and helping each other dig deeper into their thoughts and opinions about these different topics.” In addition, Hommel believes that the opportunity showed students how they can earn competencies faster and learn from each other at the same time. Students gained collaboration skills that are not typically provided for most students at this age. “Students enjoyed earning ELA competencies without having to write an essay or read a book. Both of those skills can be intimidating to students, so providing them with sources and a topic that is engaging and directly affects their lives created a high level of engagement,” she said. English teacher Justin Hand said, “It’s really valuable to see how other teachers are instructing and assessing their content. There is a depth to our collaborative conversations due to diversity of thought and that helps increase our collective teacher efficacy.” 

Another added benefit that Hand described was the power of students seeing adults and teachers working together. In a traditional setting, students spend so much time with one content teacher, so the collaboration happens behind the scenes. In this model, students see teachers working with other teachers every single day. Hand reflected, “There is an opportunity for a culture shift when students see teachers modeling collaboration right in front of them. The positive vibes from having a cohesive, collaborative faculty in all aspects of the school could be a game changer.”

Hommel agrees, “I think that we only scratched the surface for cross-curricular experiences. The more that students are involved with this competency-based system, the more that they are going to be able to advocate for cross-curricular experiences. I think our next step is to help students find areas in one assignment that can pertain to other classes and advocate for themselves and their own education to earn those competencies.”

The journey of transitioning to a competency-based model is an ongoing one, filled with continuous learning and growth. The dedication and resilience of the teachers at Canyon Springs High School have paved the way for a transformative educational experience, where students are not only gaining subject knowledge but also developing crucial skills for success in the 21st century. As they continue to innovate and collaborate, the possibilities for enhancing our students’ learning and fostering a collaborative culture are limitless.
