This Spotlight is an interview by Heather Harlen, Learning Innovation Network Instructional Coach and Designer, with Rob Kalpinski, a teacher at Waukesha East High School in Waukesha, WI. Read on to find out how Rob has used Durable Skills, sometimes known as soft skills, to help his alternative education students learn important lessons that extend outside of his classroom and into nature. What brought you to Waukesha East?

Rob: I absolutely hated my own K-12 experience. I got into law enforcement first and then decided to make a career change. I thought teaching would be good because so many kids are not reached and just need a different path. 

For 14 years, I taught AP Government and Economics, but I always felt a connection to kids that struggled. I decided to make a bold change to the alt ed world, and I taught at places where students were incarcerated, like in detention facilities. Later, I found myself back in traditional education, in an elementary school, and I was not satisfied.

Two years ago, I applied for this [social studies] position at Waukesha East, an alternative school. Sue, the principal, said, “We do these MLT’s, or Mastery Learning Targets. The last portion of the day is two hours long and it’s called Workshops. What’s really cool is our teachers have designed the Workshops based on their own areas of interest, like culinary arts and history through the movies. In my Workshop, the first nine weeks are called The Great Outdoors and consist mainly of fishing and fishing related-tasks. 

I want to make this clear: It’s not just, Hey, we’re picking up poles! We’re going fishing! What happened?

My a-ha moment surrounds what are called Durable Skills, which are, in a different terminology, are soft skills, your people skills. In our school, we have several of them, like collaborating, staying on task, and following group norms.

Last year, Durable Skills were, to me, an afterthought, like Yeah, you guys did your work today. Cool. Here you go. You got this. I knew they were important, but I didn’t really see them in a certain light until this year.

One day during Great Outdoors recently, I dumped all the tackle on one of my tables in the room. I told the students, “You guys have to decide how you’re going to organize the tackle boxes so that I can literally pick up any two of the four when we go fishing.” Then I pointed to compartments, saying, “This section is for artificial lures, this section is for live bait. You guys have to work together as a team to figure this out.”

I thought: This is awesome. And this is going to be a mess. And there are like seven different indicators of Durable Skills right there. We’re going to see where everyone lies on the Durable Skills continua.

As I predicted, one student struggled; one kid was doing everything; another kid was off to the side with his head down; another kid was flipping water bottles, all of these different dynamics. They were not working together.

The next day, before we went out to fish, I said, “Okay, I want to let you guys know what yesterday was about: your ability to work with others, to follow our norms. I want you to check your scores right now in Beacon related to this activity. Do not see this as Oh, I’m only a 1, or I’m only a 2. Look at this way: these are your baseline scores. Can you do better?”

Then, before we headed to the river, I pulled out two of the tackle boxes at random. We were ready to test the outcome of the group work the day before.

At the river, the kids were catching fish on live bait. They were having fun. Eventually, one of my students said, “Hey, can I use artificial lures?”

I said, “Absolutely. Go for it!”

The student opened the tackle boxes.

There were no artificial lures.

The student said, “There’s a fish right there that really would like to take a spinner bait right now. Can I go back?”

I said, “No, we can’t really go back. We’re here. What do you think we should do?”

The student said, “When we go back, we need to fix this.”

Next day, fixing the tackle boxes is exactly what they did. I told my students, “Let this be a lesson. You want to be prepared. There’s an awful feeling when you don’t have the equipment that you want. That doesn’t mean that you guys are going to be perfect. And you don’t have to like everyone. You just gotta get along. Next week, we are going to have an outside group come in and they’re going to be doing some water testing with us. Sue [the principal at Waukesha East] has been been awesome. She gives me so much support. And she wants to make sure that the experiences are meaningful, they’re not fluff, that there’s a curriculum and there’s learning tied to it. Sue trusts her teachers to do all of those things. I would start at the absolute beginning of the year when you’re team building and stressing the importance of what a good team looks like. Durable Skills will carry through all your academics. You build the Durable Skills and everything else will carry itself. I want to stress this: there is no kid out there whose goal is to fail. Every kid wants to be successful. I have kids in my class with challenging circumstances, but they’re doing really well in my class. That is not a mistake. You need to be there for them first. This workshop was a deep-dive, hands-on experience focused on introducing competency frameworks from across the country and providing guidance and information on how to plan, design, and implement learner-centered, competency frameworks and systems change. Jen Whatley’s daughter watched the famous TED Talk about judging people from one perspective, The Danger of a Single Story by Chimamanda Ngozi Adichie, in her 7th grade history class at the Academy of Alameda. Whatley was moved by the message and envious of the engaging and meaningful work the history department was providing students. She reflected critically about her own teaching practice and she wanted to engage her 6th grade mathematicians in something equally meaningful.

Early in the 2020-21 distance learning school year, students attended classes through Zoom. Whatley didn’t use a workbook that year, and instead used online apps to teach their Illustrative Math curriculum so she could see student work and identify sticking points. She was happy with the learning growth but felt the lessons were too disconnected from their daily experiences and the Black Lives Matter movement that students logged in to class wanting to talk about. She wanted to find a way to connect the student-initiated conversations to math.

The first unit of the year was on finding area and surface area. Whatley wanted her mathematicians to find the area of something meaningful because measuring bedrooms, furniture, or other aspects of their homes wouldn’t work for this, especially since some students were experiencing housing insecurities. The perceived ability to repay was mostly based on the race and ethnicity of residents in the applicant’s neighborhood, not on the applicant’s actual ability to repay a loan. This led to red lines being drawn around Black and Brown neighborhoods.

In Alameda, California, where Whatley and her family have lived for generations, the redline map included blue (desirable), yellow (declining) and red (undesirable) neighborhoods. There were no green neighborhoods (most desirable), which students find surprising since Alameda is a charming island town with beautiful homes and parks. Green and blue neighborhoods enacted racial covenants, which were found in house deeds throughout the country, prohibiting owners from selling to Black, immigrant, and Jewish families in the future. This secured access to loans to white homeowners in these neighborhoods and schools, and led to segregated neighborhoods and schools, which is why Redlining is sometimes referred to as The Jim Crow of the North. Racial covenants were deemed illegal in 1968, but these neighborhoods remain less diverse than the rest of Alameda to this day, highlighting the impact redlining still has on generational wealth today.

In addition, white supremacy culture wants us to believe that everyone can build wealth if they work hard enough; it does not teach that white citizens have been given advantages to gain financial wealth that other groups have not. Whatley states, “AoA is among the top 1% diverse schools in the state of California. This system has, therefore, been used to hurt many of my students’ families for generations. Students need to know that their families were not given the same opportunities due to racist policies. The Black Lives Matter movement, the murder of George Floyd, and I Can’t Breathe posters were part of Whatley’s Zoom classroom life. Whatley reflects, “Kids would come to zoom class wanting to talk about the news. Even though we’d never met in person, students wanted to talk about equity and social justice, and they were ready for conversations about redlining and housing discrimination. I was nervous about teaching it because I wasn’t with students personally and couldn’t see their non-verbal responses to the lessons. I was uncomfortable with parents listening in on my first time teaching such a sensitive concept.”

Whatley decided to harness the power of the moment. Her students were ready for this work and she learned it can never be too early to address the issues that affect our student’s lives. “Students have to see you respect them,” says Whatley. “You don’t need to know the answer to everything. You do have to be vulnerable and take the same risks we ask our students to take daily. In The Redlining Project, sixth-grade mathematicians apply their knowledge of finding the area of polygons to determine the area of different color-coded neighborhoods on mortgage lending maps of the 1930s. The project provides students with an opportunity to explore the impact of redlining on generational wealth, health, access to nature, and education. Students evaluate the legitimacy of the lending maps, make connections between the location and population of different color-coded neighborhoods, and create mathematically-based plans to help undo the societal effects of housing discrimination.

Before launching the project, Whatley first meets with her grade-level Education Specialist to make sure all steps include appropriate accommodations for her students with IEPs. Then, the Redlining Project begins in mid-September after students have learned how to find the area of parallelograms and triangles. Whatley asks the students to create and test conjectures on how they could find the area of each neighborhood, which are outlined as polygons. After discovering how to find the area of the polygons themselves, Whatley formalizes the process of decomposing polygons with anchor charts for students to use as a resource. The project then weaves in and out of the next two units of ratios and unit rates so that all students have the time they need to deeply learn the concepts. This year, Whatley has intentionally woven competencies into daily practices, including Do Nows, formative, and performance assignments which enables her to focus feedback in ways that improve organization, accuracy, and defendable answers.

Over generations, this has created a great disparity that persists in their neighborhoods today, such as discrepancies students experience, such as PTA involvement between different schools in the same district, school funding , the number of parks in a neighborhood, and access to grocery stores and medical care, to name a few.

Students had “a-ha” moments when they realized that access to money several generations ago was not based on income or the ability to pay back a loan; it was based on skin color, immigration status, and religion. The project helps students realize it wasn’t that their relatives weren’t smart enough or wealthy enough to own homes; they were denied access due to racism.

Miranda Thorman, former principal of The Academy of Alameda, believes that The Redling Project is not only good for students, but good for teachers, as well. Thorman says, “As an administrator, it was inspiring for me to see a teacher so committed to making math real and engaging for her students. It was important for me to support this work because I wanted other teachers to see it was ok to try new ideas and get a little messy as they worked to make learning more engaging for students.”

Families are impressed with The Redlining Project, as well. One parent praised Whately for the high level of rigor for this project, saying, “We are incredibly impressed by your creative ways of integrating equity and the real world into math! …Before this year, school offered few, if any, academic challenges for [our son], and frankly, we sadly saw him come to avoid challenges. Whatley said that when she expressed concern about what parents may hear over Zoom, her principal offered her unwavering support and offered to talk to family members who had issues with the work. Whatley also said, “Our Executive Director’s son was in my class that year. He commented to me how much his family appreciated learning about redlining and being able to identify its effects in nearby communities. Knowing my administrators had my back excited me and kept me motivated to create something powerful.”

Whatley has big plans for The Redlining Project and wants to find other ways to help students see they have some power over mitigating some of the effects of redlining. First, she is considering making the project a year-long initiative and adding more topics, such as evaluating the benefits/drawbacks of PMI (private mortgage insurance). Whatley also wants to fold in financial literacy skills from another unit, including investment portfolios, the stock market, and investment risk assessment.

When Whatley presented this project to colleagues in spring of 2023 to show how it has progressed over three years and to seek feedback, two teachers (science and technology) asked her about population density and unit rates. Whatley decided to add these components for the 2023-24 year because they illustrate issues around population density and connect directly to the 6th grade math curriculum.

Finally, Whatley wants to work on pacing since there are so many moving parts in this extended project. She said, “There are times I’m not sure how I want to present material to students. I want it done right, so I’ve let time go by because I can’t figure out the “right” way. I’ve realized I just have to keep going, even if it’s not perfect. The end result of how I want it to unfold might not be what I consider perfect, but the learning outcomes for the students are always on target. This includes learning about countries in the southern hemisphere exploited for their natural resources related to the production of coffee, chocolate, bananas, and textiles. At the end of this studio, learners identify a population at risk for genocide and examine methods of leveraging human rights advocacy skills to pressure leaders to act.  

Finally, these learning cycles culminate in a special exhibition called Advocacy Day. Students choose between the two topics they studied: fair trade or genocide. The aim of Advocacy Day, says Justice, is “for kids to recognize they have the power to make an impact. During class, I joke with them all the time that they’re changing the world today. Justice relied on students with Advocacy Day experience to set up the cafeteria, since they already understood the expectations and layout needs. Displays were set up on long tables around the room so guests could easily move around the space and engage with presenters. 

Students also:

• • • hosted a table where they offered samples of free trade coffee, tea, chocolate and bananas
    • sponsored a silent auction where participants dropped tickets into boxes to win various free trade goods

Attendees received one “golden ticket” to vote for the project that best advocated for their issue. The team with the most golden tickets received money to donate to an organization related to their cause. This prize money came from a loose change jar in Justice’s classroom that students donated to over the course of the semester.

Vanice Dos Santos Baptista, Dania Canales Velasquez, and Isaury Olivares won 2022 Advocacy Day. They educated the audience about the chocolate industry’s reliance on child labor and donated their prize money to the Fair Trade USA to support sustainability initiatives. Vanice, Dania, and Isuary reflected, “We learned that being uneducated consumers makes us complicit in a network of exploitation of workers who are only looking to make enough money to survive. Nyaja Thomas said, “I loved Advocacy Day. It challenged me to do my best so I could compete with my classmates and make a difference in the world. It also helped me develop my presentation and public speaking skills.”

Students also enjoyed taking this academic risk and learned how they can affect change through strong literacy skills. So that Advocacy Day can continue to improve, students suggested allocating more time for the exhibition and finding a larger room to more easily accommodate students, projects, guests, and vendors. Supervisor of Instruction Kristyn Ryan Senneca says, “Megan is one of the most passionate and committed educators I’ve ever worked with. Our students see her passion and they become instantly committed to their learning experience. Advocacy Day was one of those experiences where she sparked students’ curiosity and sustained inquiry that allowed students to harness their power to make a difference. Our entire learning community feels the ripple effects of these student celebrations of learning.”

Advocacy Day is a highlight of Justice’s school year because “students are very proud of themselves for doing something good that day. They have fun and feel successful while spending time together.” In this era of high-stakes testing and post-Covid fallout, she is proud to see students at Building 21 Allentown “ use their minds and hearts during Advocacy Day.”

According to the National Association of Colleges and Employers’ 2023 Job Outlook report , the number one competency for career readiness is communication.  Unfortunately, only 46% of recent graduates are considered to be proficient in this competency when they enter the workforce. The Slinky was conceptualized when a mechanical engineer knocked a spring off a shelf. In the summer of 2019, a powerful teacher development opportunity was dreamed up in an Uber on a steamy July afternoon in Philadelphia. 

Julia Miller, instructional coach at Meridian Academy, and Tracy Poff, instructional coach at Central Academy, were leaving the Building 21 Summer Design Institute and did what teachers do best when they are given space and time to learn: they came up with a brilliant idea. They decided it was time to bring back the Professional Learning Days that used to be held at the West Ada Academies. Julia and Tracy promised each other they’d come back to the idea when the time was right; little did they know the Covid-19 pandemic would upend education. Fortunately, all good ideas are like seeds: they need to lie dormant before they gradually sprout toward the sun and bloom. For the first district-led PD in 2022, most Academy staff were sent back to their schools because the agendas and content of the district meetings did not apply to the Academies’ model. The district was just starting on progressions and the standards-based model; the Academies had been on the mastery model journey for eight years. 

This was the perfect opportunity to solidify the commitment Julia and Tracy made to each other in the Uber in Philadelphia in 2019. Just like we ask teachers to design around problems, the West Ada Academies’ revamped Professional Learning Days were born out of an important challenge facing their teams: How do we offer professional development when the district model and our competency-based model are not aligned?  

It was at that point that the three Academy coaches collaborated and drafted a plan to share with the principals. The plan was to revamp Professional Learning Days, a time for teachers to teach each other. The need for specialized professional development was obvious, notes Eian Harm, Meridian Academy principal. He says, “Our high school academies’ competency-based systems are unique. One question was, “What impact have you had on your building or classroom this year?” Answers included:

        • Make Slate, their competency-based learning platform, more uniform
        • Able to make a safe and engaging environment while being accountable

Another question was, “What do we want our collective impact to be in the future?” Answers included:

        • Doing jobs outside our knowledge
        • Kids successful in their own way
        • School should be safe
        • Advocate for themselves

During department time, teachers participated in a norming activity where they rated student work according to the continua, discussed their ratings, and came to agreement. For Julia Miller, one of the instructional coaches who conceptualized Professional Learning Days, these opportunities to collaborate are important because “we need those cool teacher-to-teacher learning moments that have a larger impact on student learning in the classroom. The facilitator asked a reflective question about the day and how it might impact teachers’ practice. Staff  then completed a survey to assist organizers in their own reflections and planning for future professional development opportunities. 

Tracy Poff, one of the instructional coaches who conceptualized Professional Learning Day reflects, “For me, there was much trepidation as to how the day would go and if the adults would be engaged learners. I wanted to be a part of all of the sessions, but being the coach and one of the organizers, I didn’t get to fully experience the day.           • Offering differentiated pathways for new staff, such as special sessions for them during Professional Learning Days and additional opportunities for PLC’s to support their growth in designing and teaching in competency-based education
          • Requesting presenters for specific topics to see if that will help reluctant teachers feel more comfortable sharing 
          • Inviting other members of the Learning Innovation Network in Idaho to participate

What Would Make Them Stay?” teachers remain in the classroom when their colleagues show “genuine concern for one another,” support each other to “achieve their work goals” and when “they can be themselves at work.” The West Ada Professional Learning Days check off all three of those boxes by honoring the collective expertise and creativity of their faculty members while connecting them to a larger community.  

Although some of the best ideas might start in a casually-scribbled brainstorm or a short conversation in a rideshare, these innovations need support from others to bloom. Now, more than ever, it’s crucial that school leaders intentionally prioritize time for teachers to learn from each other during the school year. When we create space for customized, relevant, and meaningful professional learning experiences that address the unique needs and interests of our teachers, we can only improve outcomes for our
